From my lay understanding of ADEA (Age Discrimination in Employment
Act) law, taught in a graduate course, this ruling seems contrary to the
spirit and letter of the law. How can a company possibly defend against
"unintentional" age discrimination?

By having written policies against age discrimination that are
demonstrably enforced? This wouldn't be the first time equal
rights legislation demanded that companies be pro-active.
